improve productivity and business performance Labour productivity is a function of ability and motivation of the labor So if the busniness know how to create motivation for the employees in the work, the enterprise not only improve labor productivity, but also make for the employees close-knit with businesses and contribute more on business results Hai Phong Leather and Footwear Company Limited is an enterprise established in 1959, the leaders of company were very concerned about the problem of motivation and implemented a number of measures, but has not yet brought the expected results To understand and assess what the company achieved and not achieved, the cause of the problems and propose some solutions to improve the content issues which are not active on the desired the leadership can help companies improve resources and motivation for employees My assignment include two parts: Part 1: Two basic theories about creating motivation for the labour Maslow’s theory and Frederic Herzberg’s theory Part 2: Using two theories to analysis motive to work at Hai Phong Leather and Footwear Co.,Ltd Part 1: Two basic theories about creating motivation for the labour Maslow’s theory and Frederic Herzberg’s theory In the process of manage enterprise, the managers or leaders create motivation the staff by performing the acts or use certain tools (by physical and mental) to promote the subordinate to they can provide all ability to work with the best effort to fulfill the purpose of the company This is not simple, especially for large-scale enterprises, with huge human resources because the human is an extremely complex and difficult entity Approaching to motivational theories of the economists, psychologists and theorists about the world's top management is a basis to help business leaders; they can select and apply ways to encourage employees reasonably There are many theories to create motivation, each one going into each aspect of theory and exploring the different aspects of the impact factors The managers must be flexible in applying the theory and how to apply in to the enterprise to suit the circumstances so that the enterprise can implement an effective management policy Within the scope of the individual assignments, I would like to choose two theories of motivation which I will show as below: Maslow’s Need System Abraham Maslow’s needs was developed and became one of the most widely used model in the study of personal motives Needs of individuals are very rich and diversified so in order to meet are alsso complicated To this, Maslow showed that the managers need to have measures to find and satisfy the needs of workers, which will create incentives for workers and he stressed that in each people always exists a complex system consisting of five groups of needs (Figure 1) They are: Figure 1 Physiological needs (Biology) Safe need Society need Respect need Needs to express themselves According to this theory, human needs appear in order from low to high When low demand was be satisfied, the higher demand will appear Firstyly is a physiological need, followed by the need for social security, respect need and self-improvement need Physiological needs: Physiological needs are the lowest level in the system These are needs that people always try to satisfy firstly Because it is the need to maintain the body's natural existence, it includes some elements: food, accommodation, clothing, rest, maintaining the race This needs appear soon, it dominates the wishes of the people, so that people will find ways to meet and to get to the higher demand Safe need: This is the demand will appear when physiological needs are met At this demand, people will react to signs of danger, threat to yourself, the workers will not like to work in dangerous conditions instead of working in safe conditions Communication need : When physiological needs and safety need are met, followed by the emotional needs of love, the fellow-creature The people will feel empty in the lack of friends, family members and they will try to understand the people around you Respect need: This need including the need or desire to get high value of automatic or stimulating and respectful of others Maslow was divided into two types o The desire for power, achievement, competence and confidence to everyone for independence and freedom o Those with the desire for reputation, prestige, status, dominance, attention, express themselves Needs to express themselves: Maslow said: "Although all needs are met, we still feel discontent and anxiety would appear, from the needs of individuals are doing the suitable work" So this demand occurs when the lower needs will be satisfied We see that it is not in the same time when needs of everyone is appearance, but each time, each people have different needs But in principle, the lower needs must be satisfied before are encouraged to satisfy the demand at higher levels The administrators will create motivated to promote employees work better, help them secure more job by satisfying their current needs But it is important for the administrators to implement formula "feeding hungry, thirsty to drink", that have to find out that what demand are your employees and give the reasonable solutions Theory about two factors of Frederic Herzberg This theory is based on the viewpoint of motivation as a result of the interaction of many factors In there include the elements that make up the satisfaction and dissatisfaction Each element consists of both sides which depending on how it is implemented, and how to meet to see clearly about the nature of the elements This theory is divided into two elements to create motivation, including: Promotion factors Group: These are factors that create satisfaction, achievement, recognition of achievement, the work itself of the employee, the responsibilities and functions of labor progression This is the basic needs of the workers when they participate in work The haracteristics of this issue is if it is not fulfilled, it will be leading to dissatisfaction If it is satisfied, it wills create motivation to work Maintenance factor Group: It is the elements of the work environment of employees, the policy of enterprise management mode, wages, work instruction, human relations,working conditions.These factors are as well-organized will can prevent not satisfied with the work of the employees The relationship between two theories From this theoretical basis we can find the relationship between the two theories (Theory about Needs and Motivation of Maslow and two-factor theory of Frederic Herzberg) Relationship can be expressed by the following diagram (Figure 2) Motivation of needs Bahaviors When the goal what they set out to meet higher demand Their needs and motivations associated with goals that they set will constitute their behavior So if in a business, the policies that ensure well for the employees will stimulate workers eager to work Their behavior will have a positive impact on the operation of the enterprise On the other hand if the policies of the business is not satisfy specializing in the production of leather shoes for export Thanks to the policies of socio-economic development, especially the policy of foreign economic development, expand investment cooperation of the Party, have created favorable conditions for the joint venture business and outsourcing The organizational structure of the company has departments and 08 joint venture manufacture and assembling factory and with the partners in Taiwan and Japan, exports each year from - million to various products to countries in the EU and the U.S 1.2 Negative issues about current work productive in MTV Hai Phong Footwear Company Limited Company: - Company revenue in 2009 and earlier continuous increasing trend year after year but the increase is not high; revenue from 2010 to 2011 decreased, although the impact of market and economic crisisworld lead to reduced consumer demand, but if the rate of turnover / number of employees, labor productivity is clearly significant losses This has negative impact on the business results of the company in the present and the future, progress is always delays, customer complaints, contract penalty, and some orders were canceled , prestigious brands of the specific factors affecting motivation, we roughly classified into three groups in the Company: - Group 1: Workers are direct employees who are working in the factory -Group 2: Workers work in the professional department and no change in mission - Group 3: Workers work in the department, new design and prototyping of parts where there are major changes in the tasks and they are the engineers, technical department, design and prototyping, they not complain much about the salary They want to get an open work environment, communication with people The work which they are doing must be known and recognized, they need be respected They have more opportunities to find jobs outside the company with a higher salary 2 The elements of working: In the footwear industry and business commercial service are very complex Although the workers sought and considered the job which they want However in order to the works become attractive to work they need to have the support of the leadership, the rewards, The promotion is also needs of the workers They would like to move to a higher position But for those who the work of design engineering, prototyping, the promotion for them is the development of the profession through their own efforts and training policies of the Company The elements belong to the organization, work environment 3.1 The organization at some department - For an object of group and group of these companies which has previously existed have the organizational structure is relatively reasonable In units with a clear job description, the work process is organized in groups, everyone working as a team to achieve the performance objectives - Objects of group 3: is the department which have just setted up or added new tasks Number of Employees in each human resources in particular subject of group where have many new jobs and the complexity of the work No training policy within the company as well as external training Lead to persons have professionals and experience not have motivation to train new staff, new people, not make the effort to learn The Factors of encouraging: At Above we mentioned the environmental factors are not satisfied so it reduces the incentive to work However, if the environmental factors are met, the motivation did not increase much The impact of environmental factors, first of all is reduce the discontent, increase consensus is a preparation step for encouragement when encouragement factors will create satisfaction and increase work force It can be easily seen that the encouragement of each employee and collective staff have not yet interested by company so have not be created high motivation Proposed solution aims to improve motivation in Hai phong Leather and Footwear Company Limited 5.1 The Objective of the solution: As above analysis, one of the problems which the company are facing is a matter of motivation of employees and teams / groups in the company On the basis of theoretical about work gave out and applied to analyze the problems faced by the company we came up with quite specific about the cause and the negative impact to the Company's activities when no engine is working In this section, I proposed a number of measures to improve the working environment, encourage measures to meet the highest of satisfying the needs, aims to improve the working engine at The Hai phong Leather and Footwear company Limited 5.2 Re-arrangement the organization of some specialized departments - Develop fully functional and tasks, obviously, to avoid overlap challenges and achievements - Create opportunities for employees to participate as conference, workshop, decisions, or in the construction of the goal and how to achieve that requirement, - policy on employee benefits - Watch reward and discipline are the factors that encourage efficiency Summary: According to theory of needs Abraham Maslow and theory of two-factor system of Frederic
