Abstract

The world is seeing significant advancements in the domains of business and management as a result of the explosion of technology and artificial intelligence Technologies like intelligent data analytics and automation of production processes have given firms access to previously unheard- of possibilities Notwithstanding the results this advancement brings, people's vital and indispensable role in corporate operations cannot be understated, given their inventiveness, strategic acumen, and interpersonal skills Consequently, the significance of human resource management is increasing, particularly for senior employees who have a significant impact on the growth and profitability of the entire company The report's goal is to examine possible issues that can arise throughout the people management procedure The study also provides specific steps to take in order to address each of the potential solutions to the issue

A Introduction to the Organization 1 History and goals of Amazon Jeff Bezos established Amazon on July 5, 1994 in Bellevue, Washington The business changed

its name to "Amazon" in 1995, Bezos's parents contributed $250,000 USD as the startup operational money, and in just the first two months of the year, the company saw remarkable sales growth In May 1997, Amazon became a public company In 1998, the company started selling music and films, and it quickly expanded by going global In the early 2000s, the company started offering apparel, electronics, gadgets for the house, and other goods Additionally, Amazon has made investments in cutting-edge fields like artificial intelligence and the cloud Currently, Amazon is the largest Internet company by revenue in the world and the second largest private company in the United States having ranked on the Fortune 500 list of America's largest companies for the past 20 years The company has more than | million employees worldwide and operates in more than 200 countries and territories

Amazon's core business strategy puts customer experience first This is reflected in programs

like Amazon Prime, personalized recommendations, and same-day delivery, all of which strive to

make buying on Amazon as simple and convenient as possible The company uses technology like artificial intelligence, machine learning, and robotics to enhance operational efficiency, ensure fast deliveries, and personalize experiences It promotes diversity, an inclusive workplace

culture, and sustainable measures to reduce environmental impact 2 Amazon’s Structure

Amazon follows a hierarchical structure, with components of function-based structure and

geographic divisions The function-based groups are divided into various departments or divisions that focus on specific tasks or processes, such as engineering, product, design, marketing, sales, finance, human resources, and legal These groups report to the senior management team and collaborate with each other to deliver the products and services that Amazon offers

The geographic divisions are based on the regions or countries where Amazon operates including

North America, Europe, Asia, and Latin America These divisions manage the local markets and

customers and adapt to the cultural and legal differences of each region

3 Amazon’s Culture The four guiding principles of Amazon are: customer obsession rather than competitor focus, passion for invention, commitment to operational excellence, and long-term thinking (Who We Are, n.d) Amazon strives to be the most customer-centric company on Earth, the best employer on Earth, and the safest place to work on Earth Amazon's workplace culture is known for innovation and scale, helping to foster world-changing ideas and create a safe, inclusive environment that enables employees to do their best work Amazon encourages its employees to explore ideas and take risks To assist staff members in gaining new skills and receiving on-the- job training, Amazon also provides a range of skill-training programs, such as apprenticeships

1 Analysis of Amazon’s human resource management system

HR Strategy: Amazon's HR strategy is closely aligned with the company's overall business

strategy The company is focused on innovation, customer satisfaction, and growth, and its HR

policies and practices are designed to support these goals For example, Amazon is committed to hiring the best and brightest talent, and it offers a competitive compensation and benefits package to attract and retain top performers The company also invests heavily in training and development to ensure that its employees have the skills and knowledge they need to be

successful

Amazon is a company with human resources management policies with specific measures to provide equal opportunities for all employees The company always strives to take strong actions against harassment and non-discrimination in the workplace Such provisions are guaranteed by

Amazon's Code of Conduct available on the company's website (Code of Business Conduct and

Ethics, 2018) They are complemented by health and safety policies, which are of primary importance to the company (Code of Business Conduct and Ethics, 2018) Therefore, Amazon provides a safe environment for all employees without discriminating against any of them

During the COVID-19 pandemic and its aftermath, online shopping has seen a significant increase According to The Guardian, Amazon's profits nearly tripled in the latest quarter, reaching $143.1 billion in revenue, a 13% increase in the three months leading up to September 30 The surge in shopping demand has led Amazon to require its workforce to add 10 - or 11- hour shifts during peak periods to ensure timely delivery and customer satisfaction, especially for warehouse staff (Kramer, 2022) To meet the growing demand, Amazon consistently conducts large-scale recruitment drives The company also emphasizes maintaining a positive and safe working environment for its employees

As of Nov 19, 2023, the average annual pay for an Amazon Employee in the United States is $74,619 a year (ZipRecruiter, 2023) However, this figure varies depending on the job position and location The annual compensation for a Human Resources position at Amazon starts at $69,319 at the low end and goes up to $1,020,247 for a Software Engineer position (Level fyi, 2023)

Specifically, the average hourly pay for an Amazon Warehouse Worker in the United States is $17.31 an hour According to ZipRecruiter, hourly wages are as high as $22.12 and as low as $11.06, with the majority of Amazon Warehouse Worker salaries currently range between $15.38 (25th percentile) and $18.75 (75th percentile) across the United States (ZipRecruiter, 2023) Amazon has many successful human resources management strategies, notably giving employees autonomy, expanding departments, and evaluating performance using the Measurement of Results - Management by Objectives (MBO) method ) They set productivity goals and flag employees who don't receive feedback Employees are responsible for completing

Amazon underpaid and over-monitors its employees One of the fundamental causes of this problem is an imbalance in the salary policy structure, wage increases for workers, and unsatisfactory working conditions

Compensation and Benefits Policies that are not commensurate with workload: Amazon warehouse workers often receive lower wages than comparable workers in other areas while Amazon warehouse and shipping employees have to do the difficult physical work of loading and unloading goods, or delivering to more than 200 addresses every day (Khuong, 2022) Specifically, The report indicates that warehouse workers in Amazon counties earn an average of 18% less, or approximately $822 less a month, compared to those in comparable counties not operated by Amazon (National Employment Law Project, 2023)

Lack of transparency in salary increase and promotion policies for employees: Amazon does not

have a clear policy on salary increases for employees as well as ensuring their career

All the issues in the HR functions lead to employees’ dissatisfaction, making Amazon has to face some significant consequences

The first consequence is a high voluntary turnover rate Many Amazon workers still decide to leave because they feel they are not paid properly Amazon's turnover rate is 150% - the highest in the market, and with holiday stress, more people may be leaving (Khuong, 2022) According to the company's internal reports, Amazon's employee retention rate is reportedly low, with only one-third of new hires staying for more than 90 days before quitting This attrition rate costs the company nearly $8 billion annually Leaked documents reveal that about 3% of hourly employees quit weekly The high turnover rate not only costs the company billions of dollars but also Amazon is concerned about insufficient employees willing to work in the future The second consequence is a decrease in job involvement Having to work under conditions of

lack of human resources, overload of work, and constant strict supervision causes employees to be exhausted, lose enthusiasm, and have both physical and mental health problems A survey by

Jarrow Insights, involving over 2,000 Amazon workers across eight countries, found that 51% of the workers felt Amazon's productivity monitoring negatively affected their physical health, while 57% felt it negatively affected their mental health The survey highlights the negative impact of Amazon's monitoring on workers' rights (Billy, 2023)

One notable repercussion is the challenge posed in the realm of future recruitment and hiring endeavors Elevated turnover rates contribute to amplified expenditures associated with recruitment and training processes Simultaneously, the substantial turnover rate within a major entity such as Amazon holds the potential to detrimentally impact the organization's image, thereby diminishing its capability to entice and retain top talent Amazon warehouse workers express dissatisfaction with their job, with even managers leaving for career advancement reasons, highlighting the need for better career opportunities within the company (Ha, 2022)

4 Prescription to solve Amazon’s HR Management problems

The root of the problems mostly comes from the unsatisfied pay structure Therefore, the company

needs to look back at establishing the pay structure to make sure that salaries are reasonable and competitive, particularly when compared to similar industries and current labor norms This

includes reevaluating the welfare policy, bonuses, and salary structure Maintaining the workforce

and keeping personnel requires making adjustments for inflationary trends and rising living expenses

Furthermore, establishing clear and transparent frameworks around salary increases and promotion policies is important Amazon can start by creating an annual salary increase and promotion policy for employees for positions based on 5 factors: experience, education level, complexity, working conditions, and responsibilities responsibility Letting employees know that their rewards and

career growth will be determined by their performance is one of the ways to motivate and

significantly alleviate employee dissatisfaction Organizations can reduce the pressure on workers by paying attention to job design, especially in terms of safety and health Amazon can develop policies to care for employee health through psychological consulting services or seminars on stress management, time management, improving sleep, and creating balanced living conditions to help employees maintain better health The company can also consider organizing free general health check-ups or publicly supporting the cost of health check-ups for employees so that they can feel the company's concern for their health, thereby enhancing engagement in their work

In addition, regarding ethics in human resource management, Amazon needs to reconsider respecting the privacy of employees Typically, the company can reduce the number of devices that monitor employees while working, such as the number of cameras, or retrain supervisors so

that they have a more comfortable and friendly attitude

D Action 1 Goal The aim of these actions is to ascertain what must be done in order to carry out all suggested plans and strategies in order to enhance job satisfaction among Amazon employees Assist them in developing a positive sense of attachment and value towards the firm

Amazon must first have a meeting with all top employees in order to fully comprehend the amount of work that needs to be done The HR department, finance department, and marketing departments should be aware of the emergency of the situation that requires immediate attention The HR department will analyze SWOT to identify strengths, weaknesses, opportunities, and threats, and will give appropriate solutions to address those issues

The next stage is to issue a brief apology to employees affected by previous incorrect rules, as well as to accept responsibility for protests and turnovers Additionally, update to all departments about the new pay structures and the new employee’s benefit

Every action must be performed within seconds after notified To ensure fair employment chances, new policies will be apply in month and will be valid to all departments The rapid implementation also demonstrates the organization's sincerity in attempting to quickly reform and enhance existing practices, which will help to calm irate employees and make them want to

stay with the company, lowering turnover Make sure that everyone understands why the

organization is changing policies and how it will benefit the employee Evaluate the effectiveness of new policies to see if there are any issues during implementation Simultaneously, assess if the employee's work performance improves or deteriorates From there, we can devise and improve future policies
