store, secure and exchange all forms of electronic data Typically, IT is used in the context of business operations, as opposed to technology used for personal or entertainment purposes The commercial use of IT encompasses both computer technology and telecommunications Currently, in our country, this industry has a constant development and rapid growth The IT industry affects almost every other industry, not only helping to deal with huge amounts of information quickly, creating new types of jobs, but also creating a new turning point for the development of society , leading to the development of human civilization Knowing the important position of the industry and the trend of the times, many companies have been established, and are increasingly developing and expanding their operations, providing more and more information technology products and services Among such companies, FPT has always been one of the leading companies in this field in Vietnam Besides, FPT is also an enterprise with abundant and potential human resources With the position of the company, it is really necessary to understand and analyze the human resources team and FPT's human resources management For that reason, our group decided to choose the human resource management of FPT as the topic of our group essay CHAPTER 1: INTRODUCTION General In 1988, FPT was founded by 13 young scientists with the desire to build “a company guided by technological innovations, committed to the highest level of customer satisfaction, contributing to the nation’s prosperity and providing its employees with the most favorable work environment possible, enabling them to reach their full potential in terms of their careers and personal lives.” Thanks to continuous innovation and pioneering spirit in bringing the most optimal technology products/ solutions/ services to its customers, FPT has developed robustly in recent years FPT is the largest ICT company in the private sector in Vietnam with more than 30,000 employees, including 17,728 technology employees and 48 offices in 26 countries and territories abroad FPT is also the leader in several business areas in Vietnam: Software building and developing Vietnamesebranded software; applying technology to life, creating benefits to people and businesses; modernizing national backbone industries; providing young people with education and practical training, but also been the leader in the sector of software export, contributed in bringing Vietnamese wisdom to the world In Vietnam, most of the large information systems in state agencies and key economic sectors of Vietnam are built and developed by FPT In Industry 4.0, FPT is the pioneer in researching and developing new technologies including Artificial Intelligence, Big Data, Cloud Computing, etc FPT is also the pioneer company in Vietnam when being in partnership with world-leading technology corporations such as GE (Predix), Siemens (MinSphere), Airbus (Skywise), Amazon AWS, etc., to create the most advanced digital platforms FPT’s position has been recognized worldwide and confirmed by a customer list comprising more than 600 large corporations in the world, 100 of which is listed in the Global Fortune 500 Several big names can be mentioned: Toshiba, Hitachi, Airbus, Deutsche Bank, Unilever, Panasonic, etc With the direction of pioneering in R&D and application of the latest technology trends, FPT will continue pioneering in digital transformation, applying new technologies such as AI, Big Data, IoT to develop technology solutions such as smart transportation, smart healthcare, egovernment, etc FPT sets the targets of reaching USD billion in revenue from overseas markets and becoming a leading global corporation in providing smart services in Vietnam by 2020 CHAPTER 2: FPT'S HUMAN RESOURCE MANAGEMENT CURRENT SITUATION 2.1 Pre-recruitment 2.1.1 Strategic Business Objectives The business plan for the years 2021-2023 is “FPT’s long-term strategic goal is to become a digital enterprise and stand in the top 50 global leading end-to-end Digital Transformation solutions and services providers by 2030, with a focus on profitability, productivity and innovation.” To that end, FPT has created an action plan that incorporates a balanced and holistic framework that encompasses the three elements of: Business, Technology and People In the field of People, FPT focuses on the 06 important programs: • Objectives and Key Results (OKR): Applying OKR methodology to create compatible impacts in strategies and actions at all levels and to each employee • Digital Transformation (DX): Developing digital initiatives, promoting DX processes within the Corporation according to FPT Digital Kaizen methodology • Performance-based salary package: Creating transparency and fairness in salary payment which is based on performance Thereby creating a strong and motivated dedication in each employee • Enhancing management eciency at functional departments: Continue to improve reporting channels, alignment and synergy in activities throughout the whole corporation • Discipline compliance: Continue to implement the mechanism of commendation and criticism on the principle of assigning and accepting tasks between superiors and subordinates Effective performance will be promptly commended and rewarded and poor performance will receive prompt reassessment with an action plan for improvement • Rotation: Maintain the creativity and dedication of the top and middle managers through new challenges and experiences FPT Annual Report, 2020 Figure The 06 important programs in the field of People 2.1.2 Human resource (HR) plan 2.1.2.1 FPT Corporation's human resource situation FPT is a company focused on most large information technology staff in VietNam Since its inception, the company's workforce base has steadily grown With a total of 22,000 employees, including 8500 programmers, IT engineers, and technologists; 300 overseas staff In the company, the labor structure consists of 73.99% employees with university degree and postgraduate and 26.1% with under college diploma; 67% of the workforce are under 30 years old 2.1.2.2 HR plan With the given strategy, the company needs to have a reasonable and effective recruitment plan Therefore, after reviewing the company's strategy and existing human resources, the human resources department proposed a plan to recruit some positions in 2021 According to the orientation in the coming period is to focus on developing the field of digital transformation, FPT needs to recruit in November, December 2021: • Head of Information Technology Department • Quality Assurance Expert • Head of Process Improvement Department • Data Analysis Assistants • 15 Fresher Testers • 20 Fresher C/C++ • 15 Fresher Automation Test All of the positions listed above need candidates to have a university degree or higher, a strong sense of responsibility, and the ability to read and analyze English documents FPT is a corporation that follows the strategy of diversifying the complex, as well as the introduction of a new strategy Therefore, the HR department aims to recruit individuals for other departments in addition to the roles listed above in December 2021: • Resource Development Expert • Digital Marketing Executive • Sales Executive • HR Expert • Internal Communication Specialist • Receptionists • Media Content Specialist • Business Analyst • General Accountants As a result, FPT hired over 70 positions in different departments in December 2021 alone The firm has a strong and distinct culture, a dynamic working environment, an appealing compensation and incentive plan, hence the number of applications submitted to the company during each recruiting season is exceptionally high Consequently, FPT has the benefit of constantly being able to select excellent and suitable staff 2.1.3 Job Analysis In a human resource management system, job analysis is a critical procedure This step is also very crucial for FPT With the company's characteristics of functioning in many different industries, the number of employees is quite wide and diversified, therefore job analysis is a critical step to assist the human resources department operate effectively and save as much money as possible They are not replicated in phases such as human resource planning, training and development, performance assessment, salary and rewards Especially, in addition to assisting applicants in understanding the company's objectives, they also clearly define tasks and responsibilities Because there are many vacancies in the FPT company, it is difficult and time intensive to analyze each position in depth and provide detailed job descriptions and job specifications The job descriptions and job specifications for the two positions advertised by FPT are shown below A Head of Information Technology Department Job description • Working location: FPT Tower, Pham Van Bach Street, Cau Giay, Hanoi • Job Description: Full-time • Salary: negotiable JOB DETAILS • Research, plan, and organize the implementation of IT applications and solutions into the operations of the organization • Participate in IT application analysis, design, implementation, development, and maintenance • Establish rules and regulations for information technology application activities that are strictly in conformity with existing rules, standards, and technological solutions • Coordination of departments, member firms, and partners in the organization, implementation, and deployment of IT applications; • Other tasks as assigned by the IT Manager BENEFIT • Negotiable salary based on ability • Full benefits in accordance with the systems • Updating, reviewing, building relationships & booking on digital channels • Participate in the design, construction, and monitoring of the corporation's inbound marketing system • Participate in the construction, measurement, and optimization campaigns; content inbound • Directly run advertisements and handle issues on social media • Other marketing tasks as required by work under pressure 2.2 The recruitment process Step 1:Apply • Learn about vacancies and how to apply at: http://tuyendung.fpt.com.vn/ 11 • Send information about yourself or curriculum vitae (CV) which includes personal information, education, experience, goals and personal preferences to the addresses provided in the recruitment postings Step 2:Receive and select records • After we receive candidates’ information forms and curriculum vitae, selected candidates will be asked to take a multiple choice test and write an essay All applications will be kept on file Step 3:Multiple choice test and essay writing • Candidates will take some exams that include: • IQ test - Check ability to use logic • GMAT- Check timed computing ability • English • Professional exams (Corresponding to vacancies) • Note: • The exams are customized for specific vacancies • There are sorts of the FPT's entrance test: Online test & Paper test Step 4:Interview This is the first time that the candidates meet the Company During the interview, the company will obtain information that will enable it to assess candidate suitability The Company considers things such as communication skill, ability to work individually and in groups, ability to plan and organize work, problem-solving skills and it checks the information provided in the CV In the interview, candidates can ask the company representative any questions Depending on the candidate and the position, there may be more than one interview Selected applicants are notified no later than 10 days after the interview Step 5:Contractual agreement Those applicants who have passed the interview will be asked to sign a labor contract that specifies the job, salary and working time All following stages will be carried out according to the labor contract and the guidance of leaders and HR staff 12 Step 6:Complete record After receiving a notice of acceptance, candidates must send the following documents to the HR department: • Curriculum and other certificates • Four photos (Two 4x6 cm and two 3x4 cm) 2.3 Post-recruitment and Training 2.3.1 Orientation The integration process after being recruited into the company will help new employees familiarize themselves with the organization’s policies and practices, the benefits, and the cultures A smooth and good integration process will help employees stay longer at work, with the business and work more effectively At FPT, there are many key training programs for their employees, including the training program for new employees of the company The orientation training course aims to help new employees get familiarized with the work and understand more about FPT's core values As people working in the technology industry, who is always required constant change and creativity, FPT promotes generations of employees to embody the spirit of continuous learning and striving in order to help it succeed A working environment of constantly learning and striving created by FPT not only brings success to the business but also builds generations of good, excellent and creative employees 2.3.2 Training and development Internal training is an activity where when employees join the company, they will be passed on by their superiors or predecessors in the enterprise with useful knowledge, experience, skills to apply appropriately into models and workflows This is a very important process because it is an 13 activity that helps to create a team of qualified, disciplined employees, and it is also considered a measure to improve labor productivity and efficiency cost savings for businesses FPT believes that people are the core value and a solid foundation that helps FPT constantly create effective values for customers Therefore at FPT, training is always a top priority with many training programs such as: • New employee training • Technology training: FPT regularly provides training sessions to update employees on new technology trends and prepare them for certification exams of leading technology companies to improve the level and creativity of employees • Periodic training: FPT employees are trained periodically to consolidate and enhance employee’s skills to enable them to better satisfy the job requirements • Manager training: FPT trains key employees to become the next generation of managers/leaders for long-term development of the corporation A special thing at FPT, the most senior leaders directly oriented to the training and development of the Group FPT has created layer 'master' as the leaders go ahead, transmitting work experience, life experience for thousands of 'disciples' go after Each 'disciples' then become experts in their field and will become the 'master' with the responsibility to lead at least three young disciples nearby The way this training was to encourage self-learning and training are not those of the disciples, but also the teacher The role of internal training in FPT Corporation is value is greatly increased in a business that values training and coaching Internal training contributes to the capacity development of employees This is the best and cheapest way 14 CHAPTER 3: MANAGEMENT IMPLICATION 3.1 Comment Recruitment is always one of the important and relatively complex processes in human resource management in particular and business operations in general In today's competitive era, recruitment plays an even more important role in determining the success or failure of an enterprise FPT Company always attaches importance to human resource issues, considering human resources as the leading factor in creating business promotion of the company, so the company is constantly developing in terms of both the number of employees but also gradually increasing high-quality employees The current number of employees at FPT is not small, so it is not easy to use and manage labor effectively At FPT, the direct labor department at the company is arranged relatively reasonably, but the qualifications are still limited FPT needs to develop more training methods to promote the capacity of employees Besides, FPT also has many positive points in its human resource management Instead of ignoring the core values of people, focusing only on business profits, let's the opposite like FPT, which is to take people as the core value FPT wants its personnel to promote their abilities, knowledge, and intelligence to serve the interests of the business, to achieve this FPT invests in training and gives them opportunities to develop FPT does not hinder personnel in terms of regulations, principles, and requirements, and opens up for them a free, dynamic, and creative working environment FPT pays attention to the benefits that employees get before the business can Because it is the employees in each enterprise, when they are valued, appreciated, and receive worthy rewards, they will know their value and promote their capacity Like FPT, Vietnamese enterprises should change their thinking in human resource management Let's build HR strategies, core values, change the mindset about people, build a working culture in the business so that every employee who chooses to work here is worthy and wants to contribute Let's innovate to create conditions as well as opportunities for our employees to develop from capacity, expertise to skills like FPT is doing and very successfully 3.2 Solution From the comments on the recruitment process of FPT company, the team would like to offer some solutions based on the direction and development goals of the company in order to improve the efficiency of the company's recruitment activities as follows: • Completing job analysis and performance evaluation 15 Human resources officers and leaders in the company need to discuss so that the content of the job description, job requirements and job specification are more specific and detailed Human resources officers are responsible for clearly communicating the content of these three documents to employees so that they can clearly understand their duties and responsibilities The company's human resources department needs to provide evaluation forms with appropriate content for the positions so that the evaluation can promote its effects Based on the results of the job performance assessment, managers can know what skills, experience and qualities that employees lack, thereby making strategic recruitment plans suitable for the job • Diversifying training methods to promote the capacity of each employee For new employees, the company needs to organize training programs to help them quickly get used to the job and improve their professional qualifications That way they can complete their work well, stick with the company and reduce the pressure on recruitment For employees who have worked for a long time in the company, the company should regularly organize professional improvement courses This can improve labor productivity and give employees a good motivation to work They will be satisfied with their work and stay longer with the company • Transforming and digitizing the way of human resource management in enterprises All companies are competing in the digital transformation race While most focus only on digital transformation to become a breakthrough in business, to truly go beyond the needs of customers and compete strongly with competitors, the digital human resources team plays a key role An extremely important role because employees are the lifeblood of any business Digital HR management is accompanied by a change in the mindset of human resource managers in prioritizing and considering ways that the HR Department can take to create new values and benefits competitive position for the organization To boost productivity, improve employee satisfaction, and stay competitive, FPT needs to improve its human resource management Digital HR helps companies automate processes, improve productivity, improve employee experience, and cut costs These will help the company be able to attract and retain talented employees • Completing recruitment planning FPT needs to develop a suitable recruitment plan for each job position, determine the screening rate, select suitable recruitment areas and estimate the resources for each recruitment 16 period The company is using a variety of recruitment methods, but the company has not selected a suitable recruitment area Therefore, the company needs to clearly define its most important labor market, where there are many people who are most suitable for the company's work As a result, the company will not spend much time and effort on the selection of applications CONCLUDE After more than 30 years of operation, FPT has been constantly developing and expanding its market share Based on theory and practical analysis, it shows the remaining problems in human resource management in the company By analyzing and evaluating through specific indicators, the group has proposed several key solutions to contribute to improving management efficiency and using human resources at the company to be further improved in
