COMPANY BACKGROUND

General introduction

Company IME Trading and Technical Services Co., Ltd, also known as IME TST Co., Ltd, is involved in the medical device industry It was founded in 2012 and its headquarters is located in Hai Ba Trung Ward, Hanoi In 2018, the company opened a new branch in Ho Chi Minh City to expand its activities and network across the country Mr Nguyen Trung Duc is the representative of the company, currently holding the position of Director.

IME Trading and Technical Services Company (IME) focuses mainly on trading medical devices The company offers a variety of distribution equipment, catering to clinics,operating rooms, emergency departments, and infection control, as well as general hospital furniture and specialized equipment The company is renowned for its high-quality products and excellent services It has worked and collaborated with reputable and reliable manufacturers from different countries such as Germany, the United Kingdom, the UnitedStates, Italy, South Korea, Sweden, Switzerland, India, Taiwan to distribute the finest and most modern types of equipment to Vietnam The IME’s aim is to provide comprehensive solutions to meet the demands and needs of their customers.

Over the year, IME Trading and Technical Services Company Limited has successfully implemented a number of projects across Vietnam, from Hanoi to Ho Chi Minh City They have served both private hospitals and state-owned hospitals such as Dien Bien Hospital, Ha Giang Hospital, Son La General Hospital, Vietnam-Sweden Uong Bi Hospital, 105 Son Tay Hospital, Hanoi Medical University Hospital, Nghệ An Orthopedic and Rehabilitation Hospital, and Phu Dien Hospital.

History

IME Trading and Technical Services Company was established in 2012 with a primary focus on the distribution of medical devices The company quickly gained recognition in the industry for its commitment to quality products and exceptional customer service.

In 2018, the company expanded its operation by establishing a new branch in Ho Chi Minh City The HCM branch is located at No 267/4 Trinh Dinh Trong, Hoa Thanh Ward, Tan Phu District, Ho Chi Minh City This strategic move allowed the company to better serve customers in the southern region of Vietnam strengthen its presence in the market and increase the number of staff in the company to 50 people across the country.

Mr Nguyen Trung Duc serves as the representative of IME Trading and Technical Services Company, holding the position of Director With his leadership and expertise in the

Thư viện ĐH Thăng Long3 field, the company has grown steadily and earned a reputation for reliability and professionalism Throughout its history, IME has built strong partnerships with renowned manufacturers of medical devices from various countries By collaborating with manufacturers in Germany, the United Kingdom, the United States, Italy, South Korea, Sweden, Switzerland, India, Taiwan, and more, IME ensures that they provide customers with a wide range of high-caliber products.

IME Trading and Technical Services Company has successfully executed numerous projects throughout Vietnam, ranging from private hospitals to state-owned healthcare institutions Their customers are private hospitals and state-owned healthcare institutions such as Hanoi Medical University Hospital, Dien Bien Hospital, Ha Giang Hospital, Son La General Hospital, Vietnam-Sweden Uong Bi Hospital, 105 Son Tay Hospital, Nghệ An Orthopedic and Rehabilitation Hospital, and Phu Dien Hospital.

Financial highlight

The financial summary in Table 1.1 gives the situation of IME trading and technical service operated in the three recent years from 2020 to 2022, based on the figures collected from the company’s accounting department.

The financial status of IME Trading and Technical Services Company saw significant changes over the three-year period from 2020 to 2022 The business had an after-tax profit of 134,037,549 VND in 2020 and a total revenue of 51,380,303,403 VND This suggests a low-profit margin in relation to the income brought in.

By 2021, IME's financial status had greatly improved The company's profit after tax increased by more than six times to 841,185,992 VND over the previous year Additionally, the overall revenue significantly increased to 81,451,819,813 VND This suggests a sharp increase in sales and profit, pointing to excellent business operations and enhanced financial performance.

The financial status of IME Trading and Technical Services Company showed continued improvement in 2022 To further demonstrate continuing profitability, the profit after tax climbed to 1,173,930,553 VND The entire revenue, which came to 54,533,602,295 VND, saw a little dip This could be ascribed to a number of things, like modifications to the company's operations or shifts in market conditions.

Overall, IME's financial status improved noticeably over the course of the three years,with sales and profit after tax both rising sharply in 2021 compared to 2020 Despite a modest decline in overall revenue in 2022, the business was still able to turn a profit These encouraging patterns show that IME Trading and Technical Services Company managed its financial performance and generated growth during this time although it underwent difficulties and challenges in the period of pandemic from 2020 to 2021.

Product highlights

After 11 years of establishment, IME Company has introduced various kinds of medical devices products to the market They are medical equipment, model of medical teaching and training, medical tools and consumables and clean air and medical gas systems in operating rooms and hospital departments.

Medical devices provide equipment for operating room, recovery room, cash room clinical, infection control, obstetrics, neonatology, medical examination, cosmetology department Based on the speciality and function, the company will provide the suitable equipment and furniture solution for the customers The products will be divided into different speciality categories such as:

The medical teaching model or the medical examination and treatment training model is the model used in medical universities, hospitals, and medical research centers They normally are used in curriculum design, teaching, clinical training, and simulation training.

This model helps students and professionals to practice and get hands-on experiences in healthcare settings such as hospitals, clinics, and medical laboratories It provides students with opportunities to apply their knowledge, develop clinical skills, and gain exposure to patient care scenarios under the guidance of experienced healthcare professionals or lecturers.

Medical consumables are also disposable, disposable, and wearable items such as needles, syringes, cotton, gauze, belts, threaded needles, infusion lines, all kinds of threads,and mouthpieces medical equipment, gloves, surgical caps, blood glucose test strips, and pregnancy test strips.

1.4.4 Clean air and medical gas systems in operating rooms and hospital departments

● System based on advanced IP technology can talk one-way or two-way

● The system can connect wirelessly or wired with stable quality

● iNurse software installed on smartphones can monitor active nurses, list nurses in rooms, respond to calls from smartphones, communicate with nurses and patients

● InfoTab screens located in the lobby and reception display general information as well as system calls, if any.

● The NurseTab display and controller both act as a nurse server and can be installed in the ward so that the system can manage patient care information

● Information entered into the Nurse Tab includes patient care information (blood pressure, temperature, medication, blood sugar) according to customer request.

● System management information from the Nurse Tab can be summarized in tables, and graphs by week, month, or shift.

● Statistical data includes call response time (by department, by patient), time nurses are present in the ward, number of calls, and KPI monitoring of healthcare quality.

● The system can be integrated with building management systems and hospital information systems, as the basis for smart hospital construction.

The target customers of IME company are individuals such as patients, nurses, caregivers, doctors, and big customers such as medical healthcare centers, private and state-owned hospitals.

For individuals, patients are the main target consumers of medical equipment They receive treatment and benefit most from medical devices Numerous patients choose to stay at home to get treatment with the support of a doctor, nurse, and caregiver, therefore, it will be necessary to select suitable and supportive equipment to cure their disease Other target customers of IME are caregivers, nurses, and doctors who are using medical devices frequently for their work They may have and open a private business or personal clinics to serve customers’ demands outside office hours All clients need to know how to use it properly and comfortably, IME will provide full information, training, and advice for them to operate the equipment efficiently for their purposes.

Another major customer of IME is private and state-owned hospitals Hospitals always need medical devices in bulk when they establish a new center or the old infrastructure including facility and medical equipment becomes outdated or broken The hospital's administration considers the value and cost before making decisions Thus, IME always pays attention to updating new projects from medical healthcare centers, hospital networks, and the Health Ministry It is necessary to keep contacting customers through email marketing

COMPANY STRUCTURE AND ORGANIZATION CHART

Organizational chart

The organizational chart in the IME Trading and Technical Services Company Limited follows the hierarchical structure This model is typical of most modern companies in the world The company has a chain of command linking the levels of management in the organization This clear structure allows the managers to control and manage tasks assigned to the lower levels The feature of the model is that the leaders or directors will be on top, followed by the senior managers, middle, and workers The employees will receive the job duty through the command from the team leaders and execute the following plans.

In IME, the company has a major headquarters in Hanoi and another branch in Ho Chi Minh City The board of directors is always the top management that provides the command to manage and control both branches The Hanoi branch is divided into five different specialization and functional departments They are the sales, technical, accounting, project, and human resource departments The hierarchical model helps the company to have clear communication among the departments and gives many levels of management inside the company When the board of directors makes a command, the information is transferred from the top down through the departments as the chain of structure In addition, the organization structure will be well-organized, and the managers can give the responsibilities directly to employees to enhance productivity and efficiency The other benefit of this organizational structure is that it will decrease the concerns of uncertainty There is a clear responsibility of who is working and taking care of the projects It will be more convenient for the board of directors to keep track of project timelines, quality, and process activities The employees receive a clear career path for their plans For directors, this functional organizational structure will enable a sense of authority for management and release pressure on employees. The board of directors will be in charge of making decisions They keep the key roles to decide results which influence employees and the whole company.

However, in the Ho Chi Minh branch, there are only two departments including sales and technical departments They will receive dedicated support from the other departments from the major branch besides the tasks assigned in the duty job When they receive large projects, the project and account departments from the Hanoi branch will send the important documents and procedures online so they can receive them to make the process and execute the bidding.

The departments in the IME Trading and Technical Services Company Limited work flexibly and support each other effectively When the board of directors makes a decision to participate in the bidding, the sales, technical, and project departments have responsibilities to research, prepare documentaries to complete capacity profiles following the procedures and regulations of bidding as well as give full details about technical guarantee medical goods the company supplies At the same time, the accounting department will support the team by preparing the annual financial reports carefully in recent years, so the procedures are fully completed to apply for bidding The other company’s branch in Ho Chi Minh City also operates in the same way with support from the core team in Hanoi.

Functions and duties of business or functional unit

The sales department plays a vital role in making and researching, attracting potential customers They will take responsibility for creating and implementing marketing strategies and advertising campaigns to expand the market and strengthen the company's brand identity.Moreover, they also work together to increase profitability and enhance long-term relationships with customers, make a price quote to maintain and build brand loyalty They will follow the installation projects in hospitals and ensure to hit the sale The major task is joining the bidding for medical equipment to private and public hospitals.

The technical department is always vital and necessary to manage and operate the medical devices projects in IME Their functions are implemented, inspect technical works, and ensure work progress They will take care of the safety, and quality control of medical types of equipment such as using, repairing, and purchasing facilities for business operations in the company Their tasks also include giving solutions and supporting technical issues in and after installing services.

IME Trading and Technical Services Company has numerous big projects from medium and large private hospitals The department’s responsibility is to give accounting services and manage the finances of a company They will be in charge of making monthly and yearly financial reports, tracking purchasing and selling activities, and resolving issues related to salary, bonuses, and allowances with other company regimes In addition, they will make a price quote for buyers, retailers & distributors, and take part in the bidding for medical equipment to private and public hospitals when the company have projects.

They will keep up to date with the new policies, regulations about taxes, and tariffs related to medical devices from the local authorities, health ministry, and government to finish the complex financial tasks required It is necessary to give advice to the board of directors when they need to make decisions for purchasing or importing new products for future plans.

The Project department is the one which has a mission to research and build strategic plans to execute and implement the projects They also have the responsibility to organize and manage the project's timeline to meet customer’s deadlines and requirements They have to ensure to finish the projects on time and meet the quality standard as well as bring good benefits and profit for the business The board of directors always needs their support and advice related to managing and operating the project implementation process.

The human and resource department will be in charge of making plans for recruiting new staff to adapt to the business's demands and needs They will use social media and other channels to find the best applicants for the company Besides, they will propose plans to enhance and improve the staff's working productivity They also make an announcement about business regulations and policies and then update all the employees such as working shifts, attendance, personal account, salary and bonus policy, insurance, and leaves Every month, they will implement plans, professional training programs, and skills to cultivate,exchange, and learn experiences between departments and employees It is important to spread the business's culture and rules to all individuals in the company.

Position and role of the intern

I have been employed in the position of trainee to the Human & Resource Department as an intern from June 1st, 2023 My main role is working with HR manager and specialists to complete the tasks given The job description is listed below:

- Assist the HR managers in the recruitment process such as recruiting new staff, scheduling an interview, preparing files, arranging documents, and contacting the candidates.

- Support for administration, scheduling of training, evaluating, and motivating the employees in the company.

- Participate in conducting quarterly a survey of employee satisfaction to enhance productivity following the guidance and instruction of the HR’s manager

- Assist in answering any questions the employees may have about bonuses, allowances, warranties, and policies.

- Support for payroll: timekeeping for employees, listing salaries, rewarding employees, and paying wages on time.

- Assist in planning team building activities to connect and enhance the bonding and relationship among the individuals in the company

THE GOALS OF INTERNSHIP

The tasks assigned to the position

I have received all tasks for the Human resources internship in the department My job requires numerous tasks which require the intern to work closely with the manager and other staff to ensure the project’s timeline and productivity.

- Support the HR staff in making staff salaries, bonuses, and tips.

- Prepare and assist in the plan of HR and company events

- Assist in contacting new recruitment and posting the job vacancies on recruitment websites.

- Arrange meetings and interviews with new candidates.

- Response and support to internal staff inquiries regarding company policies,allowances, benefits, and other matters.

The link between the subject matter and the mission

The tasks I received during the internship in the company have a strong connection with the subject matter Human resources play a vital role in managing employees and implementing human-related work such as recruiting, training, engagement, and evaluation. All the tasks in the department gave me more perspectives about the employee’s opinions, ideas, and feelings then learned how to work and enhance the relationship and bonding among individuals better.

Under the guidance of the human resources director, I learned further about practical strategies and lessons including analytical methods to promote and create a positive and supportive work environment for employees Also, this brings a challenged and engaged working space which increases the employee’s desire to contribute to the development of the company more successfully.

The goal achieved

My main goal when working as an intern at IME Medical Services is to study how to enhance employee satisfaction and keep close-knit bonding among individuals to improve the productivity in working environment I get a full understanding of the company’s culture, vision, and mission to study further to increase and implement methods for developing sustainable relationships in the corporation It is also a good preparation for a full-time career in human resources or applying in management skills in the future During 4 month internship, I also received guidance and instructions from the Human resources department and learned the operations and connections between departments The following table shows the finished plan during the 4-month internship at IME company.

2 Studying the demands and needs of other departments then finding the strategies for the human resources department

- Clarify the tasks and missions in improving employee working standard

- Collect data the human resources requires to implement and prepare questions for research and surveys of employees

3 Conduct research, make a survey and evaluation to measure the turnover and recruitment ratios

- Make a survey to evaluate the employee’s happiness and satisfaction in the working environment.

- Collect and analyze information then clarify the concerns about the employee demands and needs

4 Giving suggestions and solutions for human resources to enhance the quality of employee satisfaction

- Suggest solutions for enhancing the employee’s productivity and career enjoyment

- Propose some suggestions to strengthen the bonding among the employees and boards of directors

The contribution to the company

After 4 months of internship, I was guided and given training to contribute to the success of the company following the direction of manager and director of human resources in IME technology company As a trainee, I took part in numerous activities to contribute to the development of the company in general and to human resources in particular I applied the knowledge I studied from the AMI course and spent all my efforts to make solutions and bring numerous effective and creative ideas to create favorable benefits and a better work environment for employees I joined more workshops related to human resources to update the latest policies from the top innovation companies in the world, then share the knowledge with the department to enhance the working atmosphere In general, the company gave me

Theoretical knowledge

During the internship at the IME technology company, I had a chance to apply a lot of knowledge from the AMI program to real life Every subject gives the foundation of knowledge to understand further about the operation activities in enterprises From that, it will be a firm base to work in the professional environment and big corporations in the future To complete this report, I implemented and used the following subjects during the internship period.

Due to importing from the international suppliers, it will be necessary for me to know about the different cultures and customs in the world This subject is helpful in a variety of situations in the import medical devices company, for example, when the company need to welcome international professionals to share and exchange skills or knowledge about the cutting-edge technologies of medical devices, I can apply the knowledge to communicate and know how to work with them.

I get a full understanding of the different aspects of managing people such as recruitment, hiring, training programs I have chances to use all the information I learn such as preparing job descriptions to make recruitment plans and analyze, measure staff’s performances to evaluate efficiency.

This is helpful for me to get in detail and full information about the new medical devices such as new technologies, techniques, or functions updated, so that I can exchange with them about the specialised knowledge to implement training programs and workshops for staff.

Grabbing the knowledge from this subject increases the ability to know how the business operates in different countries Therefore,

I acquire and know how the partner’s business works in the international market It will be helpful to work and exchange information with other counterparts about which different factors affect their decision-making.

The knowledge of this subject helped me to negotiate terms and policies with foreign partners from other cultures In IME, human resources will open more training workshops for employees to educate them on how to work with international medical businesses to negotiate and achieve better prices for the products and projects I applied knowledge to contribute to building the training programs.

During four months of internship, I have an opportunity to apply financial management to calculate and make plans for the employee benefits programs including pensions, paid time off, and other benefits such as tuition cost, and generous vacation time.

7 Business Game Thanks to the business game, I know how to shape problem-solving skills, decision making, and teamwork with other individuals in the company Every improvement will make more innovation in business change that fosters the development of business or enterprise.

Job satisfaction plays an important part in growing a business It not only helps the staff focus on their work and take full responsibility for their tasks but also contributes to the company's target, achievements, and success If the employee feels satisfied with their jobs, it will reflect the ways they interact with customers In a while, low satisfaction causes numerous mistakes and creates a bad environment to work.

Employee satisfaction with the job will save costs for recruitment and training activities and increase productivity effectively in general as well By making job satisfaction is the first priority of enterprise, it is possible to see that there is a reduction in rehiring and retraining costs of turnover It brings a strong company culture and enhances the company image with better services to customers.

In addition, ensuring employee satisfaction is essential for keeping top talent and increasing engagement in the organization to build a sustainable business. c Factors affecting to employee’s satisfaction

There are numerous criteria that contribute to the contentment of them Here are the main criteria to fulfill the employee’s job satisfaction in the company.

The working environment includes business culture, work-life balance, transparency policies and legal requirements, ease of communication and collaboration, and good facility equipment One of the best elements is work-life balance, it is essential and one of the main

Salaries and benefits are the main factors affecting the job satisfaction of employees. They are considered as the rewards for the employee’s contribution to the business and the value they make When the employees are not paid suitably, it will lead to poor performance and satisfaction, then affect the company's productivity and gradually quitting Moreover, the company will have a bad image if the employee spreads and shares untold stories that impact significantly the company brand name like paying low wages and unfair salaries.

Employees want to feel valued and appreciated for their contributions to the organization When employees receive recognition and rewards for their hard work, they tend to feel more engaged, motivated, and committed to their work Employers can recognize and reward employees in a variety of ways, with limitations such as through praise, bonuses, promotions, and other incentives You can also create a culture of appreciation by celebrating employee milestones, and concepts like work anniversaries and birthdays.

Leadership is a key aspect of employee satisfaction and it can have a significant impact on their morale and productivity Employees look to their leaders for guidance, support, and inspiration, and a great leader can make a lot of difference in the workplace A good leader listens to their employees, provides enthusiastic support and guidance, and promotes a positive work environment.

Promotion opportunities appear to have other influences on staff In recent years, creating a fair environment in the organization and accompanying it with opportunities for empowerment and advancement will create satisfied employees and a desire to stay long-term with the enterprise.

The company should consider these factors to help employee increase the engagement with company When they feel satisfy with their job, it will empower the business’s performance, foster the productivity and raise awareness of brand’s image in the market.

4.1.2 Employee turnover rate and relationship with job satisfaction a Employee turnover rate

Turnover rate 2 is the rate of employee quit the job on the average number of employees in a month, a quarter or a year, thereby determining the rate of employee turnover Based on the statistical, there are two typical types of leaving a job:

- Voluntary: Employee get bored with the job, disconnect with company, counterparts, dissatisfy with the managers or company policies, regulations, etc.

- Not voluntary: Staff leave the job to get retirement, change residence or sickness/ diseases.

Turnover rate is an important ratio in the company to examine and measure the efficiency and productivity of company’s performance This presents the affection of company’s regulations and policies to employees, orientation of human resource and boards of directors in decision making and staff distribution.

Dr John Sullivan – International HR leader 3 , who is major in strategic talent management solutions, gives the evaluation of the figures related to turnover rate 4 as following:

● < 3%:Good ratio showing smooth operation in company

● 3% - 5%: Not at a worrying level, the leaders need to check and consider salary system or management level.

● 5% - 8%: There are some small issues happening in the company need to be checked. Besides the leaders, bonuses and incentives or career promotion also are considered.

● 8% - 10%: Worrying ratio The organization may have some problems about the environment or company culture The managers and board of directors need to check and evaluate all issues from human resource, internal communication, bonuses, rewards and development career paths/ orientation for staff.

● >10%: This is alarming figure which need attention from board of directors and management level.

The turnover rate has a huge impact on the success of the company Any organization or company always wants to make good impression to increase their branding image in the publicity to attract customers and talents Therefore, the rate of turnover, in some perspective, reveals the company value position in the market Moreover, the company need to spend more time, effort and costs for recruitment activities and trainings if they possess a high rate of turnover.

Current status of human resources in IME

The human resources department of IME has four members It includes the head of the department and three staff The human resources role in IME company is implementing recruitment, educating and training employees, and managing and storing employee data. They also contribute to improving the quality of the working environment and connect employees in each department, then strengthen and foster better productivity Moreover, they also find solutions with other departments to increase the revenue of the company in general. Below is the current personnel structure in the gender of IME in two branches

(Source: General Human Resources Report - Human Resource of IME, 2023) For employees working in medical device companies, it is essential to have enough knowledge and experience to work in the health industry Therefore, qualification is also a compulsory requirement to work in a professional environment Employees need to ensure to graduate with a college or bachelor's degree in Nursing, Pharmacy, Biomedicine major, or related fields Moreover, they are not only good at professional knowledge but also have to possess more practical experience in real work English is another necessary requirement for staffs working in medical devices company when they import products from overseas and work with foreign counterparts in big corporations The staff who are good at English have the ability to learn and read about technical figures and perspectives of facilities and equipment The level of study and English of IME company’s employees will be shown in tables below.

4.3.2 Turnover rate and level of employee’s satisfaction in the company

IME is facing numerous difficulties in today’s cut-throat labor market There is a huge demand for highly specialized staff and talent competition from headhunters The working condition in the health industry is severe and hard, which requires the employees to have qualification and be dedicated to working over difficulties.

In 2021, the COVID-19 pandemic spread widely in Hanoi and Ho Chi Minh City which led to a high demand of people for medical devices The lockdown was settled all over the country and made the transportation and import activities meet difficulties Meanwhile, the medical equipment production factories were interrupted by the lockdown which resulted in a situation of rare medical devices on the market There was an increased demand for protective gear, COVID-19 test kits, masks, medical gloves, oxygen generators, oxygen tanks, etc to meet the needs of use at field hospitals, COVID treatment hospitals at home, and the daily needs of people The number of patients grew every day in HCM city, but an increase in the shortage of medical devices created workload pressure for IME staff.

(Source: Human Resources Turnover Report - Human Resource of IME, 2023) Although the government and numerous hospitals invested in purchasing a large of medical devices and equipment in 2021, the procurement of drugs, supplies, chemicals, and medical equipment during the epidemic had many difficulties such as scarce goods, small supply suppliers, suppliers not operating for lockdown, and rising prices fast due to the increase of transportation and operations costs Another reason is that the new regulations from the health ministry about medical devices were released and updated too late to the medical equipment companies, it is hard to import medical goods when they are clearly out of stock in the international market and waiting for production from suppliers Therefore, it led to difficulties for IME to maintain the work for employees while the lockdowns made the staff feel overworked and overwhelmed, which resulted in a high rate of turnover.

2022 is the time when the pandemic is under control and society is back to normal. However, the complexity and unclearness of new regulations and laws from the health ministry and government for hospitals affect them and they feel afraid of making mistakes and getting into legal trouble Medical equipment bidding is one of the sensitive areas There are many cases when the hospital understands the regulations in another direction, while the audit inspector knows it in another direction, leading to the participants in organizing and approving the bidding package easily violating and getting into legal trouble Consequently, IME, as the medical devices company, still met difficulties and challenges in accessing bids for hospitals to get more projects for the company.

The turnover rate for 2022 is still a high figure and makes the company have to recruit and take time to train new staff over time In a while, the labor market is competitive and the turnover rate of medical devices increases, resulting in a lack of high-quality employees and affecting the revenue of the company.

During four months of internship, I found out some problems which made staff leave the company after carrying out a survey and questionaire following the guide of the HR manager in August, 2023 The reasons vary and here are some noticeable reasons.

+ Lack of work-life balance: The sales role requires the staff to have good health to travel at irregular hours to meet the representative of hospitals They will have to work overtime and spend more time meeting customers outside working hours to make a price quote and prepare for a bid for a long time. + High-pressure: Due to the characteristics of sales, the sales roles are demanding and they always face stress, long hours, and sales targets to burnout Therefore, some individuals quit their jobs to seek less stressful occupations

+ Lack of growth and promotion: Employees tend to leave their jobs when they do not receive opportunities for growth and promotion They also get bored with checking the same technical error tasks or doing unimportant tasks.

+ Technological advancements: The rapid change and increase of cutting-edge technology can influence project staff If they cannot follow or update the latest innovations and technologies to stay at the forefront of the field, they will easily get out of the job.

+ Lack of recognition: The project staff will be in charge of transporting to numerous places to operate and manage the project However, some individuals feel that their contributions are not recognized or valued by the board of directors or other members of the company.

+ Overworked: The pressure of managing multi-task projects in various places at the same time will require the staff to have good health and spirit for long-term running projects They also have to meet regular requirements and tight deadlines with high performance which leads to burnout.

Business environment of IME

A Pestel analysis is the strategic method frequently used to check and evaluate the business environment in six criteria: political, economic, social, legal, environmental, and technology Through these six aspects of the framework, it will be easy to analyze the business environment clearly to implement an effective strategy for the company in the future as a whole, the human resources department has a reasonable allocation of resources, building human strategy, training programs and arranges staff in suitable positions, from there, they will need to measure the employee satisfaction to enhance their productivity and performance to adapt and meet the requirements of the market.

Below are Pestel analysis to identify the business environment of IME company. a Political factors

Vietnam has a stable political system which hugely impacts the development of the economy The government always cares for the medical devices industry to guarantee safety and quality for facilities They sign and make more international trade agreements to access and exchange facilities, equipment, and goods through EVFTA agreements to enhance the two sides' development It is clear to see that the government updates and releases new regulations and policies related to healthcare spending, medical devices bidding, and healthcare infrastructure growth which have a high impact on the people and hospitals' demand for medical devices.

Thanks to favorable political factors, IME enjoys international agreements with the commitment to technical standards and law enforcement procedures from medical foreign partners in other high-technology countries The staff of IME will be required to be trained carefully to adapt to making new procedures and excel in the import medical devices speciality. b Economic factors

Being the youngest and most dynamic economy in the Southeast countries, Vietnam experiences rapid growth and is estimated to be one of the fastest-growing economic countries in the region According to forecasts of the National Center for Socio-Economic Information and Forecasting (NCIF), Ministry of Planning and Investment, based on the assessment of Vietnam's economy after the period 2016 - 2020, 6 considering the following

Vietnam is one of the countries with the fastest population aging rate in the world 7 In

2019, people 60 and older made up approximately 12% of the overall population; by 2050, this proportion will be higher than 25% Vietnam's population will start to age by 2036, changing from a "young" society to a "aging" society.

Therefore, IME medical devices company should pay attention to having a future plan to prepare facilities and equipment to serve a huge number of aging people as well as the staff trained carefully. d Legal factors

With the fast development of the economy, Vietnam has changed and released numerous policies with the healthcare regulations, and quality standards impacting the health industry. Moreover, the government also makes more international agreements with developed countries like the US, EU, Korea, and Japan, to commit and exchange healthcare programs and medical equipment The Comprehensive and Progressive Agreement for Trans-Pacific Partnership – CPTPP 8 will improve access to trade markets with a total population of 500 million people; The Vietnam-EU Free Trade Agreement will strengthen EU trade and investment.

According to Ipsos Business Consulting, since Vietnam joined the World Trade Organization (WTO) in 2007, the number of medical equipment businesses investing in the country has gradually expanded Terumo, Sonion, and United Healthcare are just a few examples to take advantage of cheap labor and support policies from the Government 9

Recognizing the importance of this factor, IME needs to update the news for staff and educate them to actively make a plan to interact with foreign partners to import products or find chances to co-operate with them Moreover, it is necessary for employees to excel in a high degree of English to have better communication and to work with foreigners or specialists. e Environmental factors

Being a developing country, Vietnam's environment is alarming in the region The air quality is not under control and affects people's health, 10 which leads to an increase in demand for medical devices stored in people's homes Moreover, with the aim of being environmentally sustainable, Vietnam wants to raise people's awareness and develop the increased demand for eco-friendly and sustainable medical devices.

Issues identified in IME company

From the results of PESTEL, the SWOT matrix, and the survey carried out at the end of August, the problems affecting employee work satisfaction are recognized in various aspects. The survey shows comments and feedback from employees in these aspects: working environment, salary and benefits, leadership management, and career development.

Based on the survey of employees in the company, there are some problems the company should pay attention to They are work pressure and work-life balance The survey shows that 82.2% of staff admit that the workload is heavy and stressful, while 71.1% vote that the working environment is lacking work-life balance and flexibility.

(Source: Survey of employee satisfaction in IME ) The sales, technical, and project staff in the company face with pressure of managing multi-task projects in different places at the same time The job requires the employee to have good health in mental and physical for long-term setup projects They also have to meet regular requirements and tight deadlines with high performance which leads to burnout and exhaustion In addition, they have to sacrifice weekends or time for family to dedicate to the work and company Therefore, employees do not feel connected enough to stay for a long term with the company due to a lack of balance between work and family.

At IME, 51.1% of staff feel unsatisfied about the salary and benefits while 62.3% complained about the paid time off in the company At the moment, IME does not have a policy that allows people to get a salary on days off Around 42.3% of people think that the current salary is not enough for their living standard in the medical labor market.

The survey finds that there are 42.2% of employees feel that they do not receive appreciation and recognition from the leaders, so they feel that the effort they make and dedicate is not valued and appreciated by the managers or directors Some individuals comment that their dedications are not recognized and their contributions are not listened to frequently For instance, the board of directors will make decisions without knowing details about the technical model and figures and ignore advice from technical staff, leading to mistakes in operations in running projects Moreover, most of the leaders are quite conservative, and lack listening.

Although IME spent time on training programs for employees and getting certificates, there are 57.8% of employees feel that the development opportunities do not vary, and 42.2% said that the company gives them little promotion prospects Few staff claim that the goals of the company are not aligned with their goals in the future, and this leads to misunderstanding and lack of vision among parties There are technical staff get confused when they do not have a clear promotion or career path in the company.

Moreover, due to the cut-edge technologies and advancements in medical technologies, there are numerous technical members who are afraid of lacking the skills and knowledge to access new technology modern medical facilities, and equipment, or do not have good English ability to adapt with the high technology.

Proposed Solutions

According to the PESTEL, SWOT, and survey results, IME must focus on improving employee job satisfaction to keep talent in the labor market Based on the theoretical knowledge, I would like to use the knowledge acquired in the subjects such as human resources management, international strategy, financial management and business game to apply in practices and propose suitable solutions to enhance the job satisfaction in IME.

A friendly working environment is the best way to engage the staff with the company. Some suggestions are given below so as to increase and connect the employee's engagement in the company.

Although IME is a company working and majoring in the medical field, the work-life balance is relatively hard due to the job characteristics and working pressure of the project timeline However, IME should encourage and offer a generous vacation time policy after finishing a busy project They also give flexible work arrangements like telecommuting or remote working.

It is essential to increase wellness programs in the whole company to support their physical and mental health such as gym membership, and stress management workshops.

The team leader should involve employees in the decision-making process that affects their work so that they contribute and dedicate themselves to their work In addition, clear and transparent policies should be published to the whole company and foster open communication inside the organization.

According to the survey, individuals are dissatisfied with the salary they receive The board of directors, human resources and financial department should make a calculation of the profitability of the company, then offer and create a variety of benefits, such as unlimited paid time off and tuition reimbursement Paid time off acts as a strategy to attract talent to businesses during the recruitment process Indeed, it is easy to be attracted when looking at corporate policies such as guaranteed paid vacation time These proposals should be made by the board of directors in the most reasonable way to ensure long-term benefits for both parties, the employees and the business itself IME can apply some changes here to increase the staff's happiness and contentment with the company

- Employees receive competitive salaries and benefits.

The board of directors needs to ensure the living standard and competitive salaries for employees in the labor market The salary should be calculated on the study level, and experience of the employee The healthcare, retirement plans, and bonuses should be included and provide information in detail Moreover, bonuses for Tet holidays, birthdays, 13th-month salary, bonuses based on business performance, and work permits are also generated together with the salary so the employee can receive a suitable salary for their effort.

- Conduct regular market salary surveys to ensure the compensation remains competitive.

Due to the competition among medical device companies and the lack of talent, it is better to carry out the survey regularly to ensure the best salary for employees in the labor market If the salary is lower, the staff tend to find another job and quit a job to find a better company with better benefits.

Individuals in IME claim that the leader team frequently does not recognize their own

- Show appreciation and value to staff

It is better to give the accomplishments to the staff at the right time when they get the job done right The team leader can say thanks for the team publicity or write them a thank you and then express their gratitude on social media Moreover, the staff will be more engaged if the team leader ignores the small mistakes and gives them encouragement and motivation to stand up after failure Other courteous gestures from a leader can give them more extra off after a long and hard project or buy lunch for the team, or send birthday gifts to individuals in company These small activities will increase the bonding of the team together.

In addition, the leader team should let the team members raise their voices and show their opinions When their comments are listened to carefully, they feel comfortable and realize their contributions are recognized.

- Celebrate successful projects and achievements

After finishing projects, the whole team should check and evaluate the performance of each member The team leader should give compliments and congratulate them to the whole company This activity enhances the pride of the leader and team members as well.

IME human resources should establish a reward or incentive system that allows staff to select their incentives Whenever they finish a task, they will get rewarding points Finally, they will chase the points and change them to get rewards which can be a day off, gym memberships, a course, or a discount/ voucher from famous brands.

In the survey, it is noticeable that most of the staff are not satisfied with their career development due to the limited training and alignment with personal achievement There are some suggestions the company can implement in the future:

- Offer opportunities for employees to discuss their career goals and development plans Numerous employees have their own plans to achieve goals in the future The company should spend time listening to their thought to have orientation aligned with them so as to enhance the benefits for both sides Senior managers, for example, want to study abroad in a few months to increase their abilities and experience with the products The company should create conditions supporting their goals and achievements so that they will come back and devote back to the company after studying.

Moreover, the company should be clear about the career path of development so that the employees know in detail how to grow their abilities and focus on their strengths An illustrative example is that the company should publish a clear promotion path for every job when recruitment so that the employee try to achieve their goals and get promoted For instance, for a sales staff position, the company should show the promotion from Junior Sales staff to Senior Sales staff, then become a Leader Team after evaluation and period of time. The company will consider deploying a sales manager position then a Director of Sales based on dedication and experience of staff.

- English classes for all employees are essential for any business training.

As the survey shows, most of the staff are at the B1 level, so employees must study higher so that they can research materials and discuss with foreign specialists and study by themselves.

In four months working as an intern at IME technology company, I learned and acquired knowledge about how the company is operated and the strategic management of human resources to work with another department I get to know clearly about the system and structure of organization which help to b Studying the demands and needs of other departments and then finding the strategies for the human resources department

At the end of the program, I have obtained numerous practical experiences in working with colleagues The achievement I made is that I have further opportunities to gain an understanding of the medical devices and technological field with which I have never been familiar, as well as apply the knowledge I studied in the AMI course to practice in real life. The IME's working environment is also hard and professional, so I become more competent and work well under pressure due to the full schedule of training, surveys, recruitment, and specialized workshops preparation and operation. c Conduct research, make a survey and evaluation to measure the turnover and recruitment ratios

For the existing issues, I have also carried out and presented the survey and turnover ratio together with a team which gave important information and data for the managers and directors to recognize what happened in staff, thereby finding a a way to make suitable plan and resolutions together to enhance a better performance and increase productivity I have more detailed conversations with employees in the company to connect, share, and understand the individuals's problems so as to research and carry out the company's surveys and know their demands and needs. d Giving suggestions and solutions for human resources to enhance the quality of employee satisfaction

I applied a lot of skills such as critical thinking, communication, and planning skills to work with numerous people from diverse backgrounds in the company, so that I could know deeply about their backgrounds, study levels, hope and wishes, and career goals, then give more suggestions and solutions for existing problems to the HR manager and board of directors

Finally, I enhanced my ability to work professionally and complete responsibility for all tasks given in an excellent way to ensure the better performance of human resources in particular and in the company in general.

Shortcomings of the internship

I started to work as an intern at the time the company had recruited a lot of new staff,thereby there were so many things that needed to be done at that time I was unfamiliar with the business culture and patterns of the medical industry, so it took me a few days to learn and keep up with the other staff in human resource Due to the time pressure and complexity of the job, there were few days I was late for work and interrupted the other staff in the company, which led to some drawbacks in my internship process Besides, the tasks given were complex and messed up frequently, I made mistakes by making the wrong schedule and forgetting to book meeting online rooms sometimes However, I learned from useful experiences and upgraded my skills to be more proficient and support the human resources dedicated during the process of carrying out the research.

Recommendations

These are some recommendations for the students to prepare for the internship

- Interns should prepare and take a look or read about the job information/ description before receiving the job to get to know about the tasks given.

- The difference between theory and practice varies, so the students should listen and follow the rules of the instructors or trainer to avoid shocking business cultures and patterns

- The students should improve soft skills such as communication, planning, critical thinking, teamwork, leadership, networking, and problem-solving skills through NGO activities or social events to enhance their ability to get familiar with the future job.

- Improve English to B2 level to get more opportunities to exchange knowledge and collaborate with foreign partners in international working environments.

- Ask for support if the intern does not know so a colleague will help to overcome difficulties while taking on the job

- Interns should be gentle and respectful with colleagues to create a harmonious atmosphere in the working environment. b For company

- The company should minimize overtime work so that the staff have more time for family and social activities besides work.

- The board of directors should pay attention to the employee's emotions and contentment so

- The company’s entertaining activities are boring; it is necessary to have more games to reduce stress like board games to help people get relaxed

- Meal snacks are not varied and cause boredom, the company should change to soup, noodle

"pho", and "mien" to enhance employees' taste and recharge energy if they stay for overtime shifts. c For training institution

- The school should organize more practical and simulation courses to improve the student's understanding of the subjects.

- The school should provide more workshops or seminars to give opportunities for teachers to share valuable and practical experiences with students.

Conclusion

The health and medical labor market is more competitive nowadays, therefore, it is necessary for corporations to nurture and keep talents to stay, strengthen their belief, and make a long-term commitment to the company Job satisfaction helps employees to engage closely with the work and they are more responsible for the tasks given, thereby, connecting and building long-lasting relationships with customers to increase the company's image, branding, and productivity If the company does not spend time understanding the staff's needs and demands, it leads to big losses and is time-consuming for the company.

During the internship at IME company, I achieved numerous practical experiences and presented some suggestions and solutions for the board of directors and management to contribute to the company's success and performance The internship report is analyzed and summarizes the generally important experience acquired in the period Therefore, this internship period enhanced me and cleared my vision to make a better future career orientation.
